摘要:目的将激励策略重要性和满意度相结合,分析激励策略执行中潜在的问题,为护理管理者在制度改进和执行上提供指导依据。方法2019年10月采用文献法和开放式问卷调查法编制医院激励策略问卷,2019年10月—12月方便抽样选取兰州市某三级甲等医院112名临床工作半年以上的护士作为调查对象进行开放式问卷调查,2020年1月采用分层抽样方法选取同一所医院260名临床工作半年以上的护理人员采用闭合式问卷调查,收集激励策略重要性和满意度数据,最后采用IPA法对激励策略的重要性和满意度之间的关系进行分析。结果护理人员激励策略问卷信度、效度符合问卷要求。人文管理、薪酬激励、组织激励、职业生涯发展和福利激励5个分问卷的重要性均在4分以上,满意度在3~4分之间。不同护龄、学历及编制的护理人员激励策略评价象限图具有差异性。结论医院制定的激励策略符合护理人员工作需要,但在具体实施过程中与护理人员的需要存在一定差距;应关注不同护龄、学历及编制的护理人员激励需求特点,以此制定更合理的激励措施。
Objective Combining the importance and satisfaction of incentive policies,this article analyzes the potential problems in implementing incentive policies in an attempt to provide a basis for nursing managers to improve the establishment and implementation of relevant policies.Methods A hospital incentive strategy questionnaire was developed using literature method and open-ended questions in October 2019.A total of 112 nurses who had worked in a tertiary hospital in Lanzhou for more than six months were selected by convenience sampling to receive the open-ended questionnaire-based survey from October to December 2019,and 260 nurses who had worked in the same institution for more than six months were selected by stratified sampling to receive closed-ended questionnaire-based survey in January 2020.Data on the importance and satisfaction of the incentive policies were collected,and the relationship between importance and satisfaction was analyzed using the interpretative phenomenological analysis(IPA).Results The reliability and validity of the questionnaire met the requirements of the questionnaire design.The importance scores of the entire five dimensions including humanistic management,salary incentive,organizational incentive,career development,and welfare incentive were above 4,whereas the satisfaction scores ranged between 3 and 4.As shown in the quadrant chart,the assessment of the incentive policies differed among nursing staff with different nursing years,education background,and posts.Conclusions The incentive policies of the hospital generally meet the working needs of nursing staff,although there is a gap between the specific implementation and the needs of nursing staff.Special attention should be paid to the nursing years,education background,and posts to further optimize these policies.
