摘要:目的:探究暴力威胁对护士离职倾向的影响过程中职业压力的中介作用和人职匹配的调节作用。方法:2018-07采用暴力威胁问卷、职业压力问卷、离职倾向问卷和人职匹配自评量表对117名护士进行调查。结果:①暴力威胁、职业压力与离职倾向三者之间彼此呈显著正相关(P<0.01);职业压力、离职倾向与人职匹配呈显著负相关(P<0.01)。②职业压力部分中介了暴力威胁与护士离职倾向之间的关系(直接效应和中介效应分别占总效应的78.26%和21.74%)。③人职匹配在暴力威胁对离职倾向的直接作用具有正向调节效应(P<0.01),人职匹配在职业压力对离职倾向的直接作用具有负向调节效应(P<0.01)。结论:医院管理者重视暴力威胁对护士离职的直接影响,以及暴力威胁通过职业压力对离职倾向的间接影响;医院管理者须关注人职匹配度高的护士群体中人职匹配对其职业发展的消极影响,关注人职匹配度低的护士群体中,职业压力对其职业发展的消极影响。
Objective:To explore the mediating effect of the threat violence and the moderating effect of person-job fit in the process of the impact of violence threat on nurses′turnover intention.Methods:In July 2018,117 nurses were investigated by threat violence questionnaire,occupational stress questionnaire,turnover intention questionnaire,and person-job fit self-assessment scale.Results:①There was a significant positive correlation among threat of violence,occupational stress and turnover intention(P<0.01),and there was a significant negative correlation among occupational stress,turnover intention and person-job fit,(P<0.01).②Occupational stress partially mediates the relationship between the threat of violence and the turnover intention of nurses(direct effect and intermediary effect accounted for 78.26%and 21.74%of the total effect respectively).③Personal-job fit has a positive moderating effect on the direct effect of threat violence on turnover intention(P<0.01),while personal-job fit has anegative moderating effect on the direct effect of occupational stress on turnover intention(P<0.01).Conclusion:Hospital managers should pay attention to the direct impact of violence threat on nurses′turnover intention,and the indirect impact of violence threat on turnover intention through occupational stress.Among nurses with high person-job fit degree,hospital managers should pay attention to the negative impact of person-job fit on their career development,among nurses with low person-job fit degree,hospital managers should pay attention to the negative impact of occupational stress on their career development.
